I think they should look at them, but it shouldn't be the reason someone gets a job over someone else. A real recruiter should be able to spot keyword stuffing from a mile away and prevent these candidates from getting an unfair advantage. I mainly track goals met and the quality of deliverables over things like points and tickets. While those might be more helpful in a larger development team, we're still pretty small, so we choose to focus on bigger goals.

We mainly looked in our mutual networks to find people that fit our mold for the ideal persona, and then asked them for as much feedback as possible. This is a good way to expand existing networks and, hopefully, those people can expand it even further.

I agree with @luka_vasic - being disciplined with your goals and tasks is usually more effective than relying on motivation to complete them. Often you still need to push through when motivation is low, and maintaining discipline within a timeframe is usually helpful. Something that I've done in the past that has been effective is working in time splints - 45 min on, 15 min break, repeat.

I'm not a freelancer, but as a founder, we've only ever used UpWork to hire developers/content creators. Do they have unique talent and opportunities or is it just a question of preference?

I got the job from my first interview, but it took me a while to learn how to ask good questions during the process. It's been a while since I was on the receiving end of an interview so I'm sure my skills are a bit rusty.
